Orchestrating the Opening: Building a Pre-Opening Leadership Team

The alchemy of the Team Symphony in new luxury ventures.

Team Alchemy Over Individual Pedigree

A pre-opening phase is a hospitality pressure cooker. The timelines are compressed, the stakes are public, and the capital burn is constant. To succeed in this environment, you cannot simply hire a collection of individual stars. You must orchestrate a symphony.

In our work building pre-opening leadership teams for some of the world’s most anticipated launches, we have found that Team Alchemy is more important than individual pedigree. Technical brilliance is a given; the ability to collaborate under extreme stress is what decides the opening date.

Avoiding the Ego Collision

The most common cause of pre-opening failure is a collision of egos between the primary pillars of the team: typically the General Manager, the Executive Chef, and the Director of Sales. If these three are not in commercial and creative lockstep, the project will leak momentum.

A visionary Chef and a pragmatist GM can create a masterpiece. But two visionaries with no one to hold the operational reins will create a beautiful disaster. When building a team from scratch, we look for Complementary Blind Spots. We ensure that the driver is balanced by the diplomat, and the creative is supported by the strategist.

The Resilience of the Opening Team

Pre-opening leaders require a different type of resilience than those who manage established businesses. They must be comfortable with ambiguity and have the commercial curiosity to solve problems that are not in the SOP manual.

We consult with owners to build Foundational Teams: the individuals who will set the cultural tone for the next five years. If the leadership team does not have a shared pulse during the pre-opening phase, the staff will feel the disconnect, and the guest experience will be fractured from day one.

The Search for Chemistry

Our search methodology for pre-opening teams involves a deep audit of working relationships. We do not just look at what a candidate has opened; we look at who they have opened with. We look for a history of collaboration.

Building a pre-opening team is an exercise in engineering. You are building a machine that has never run before. Every part must fit perfectly, and every leader must be committed to the collective success of the launch over their individual prestige.
